Subscribe for free to receive new posts and support my work.</p></div><form class="subscription-widget-subscribe"><input type="email" class="email-input" name="email" placeholder="Type your email&#8230;" tabindex="-1"><input type="submit" class="button primary" value="Subscribe"><div class="fake-input-wrapper"><div class="fake-input"></div><div class="fake-button"></div></div></form></div></div><p>Promote the most ambitious among them into management.</p><p>Keep a small number of senior people around for credibility, guidance, and institutional knowledge.</p><p>On paper, it looks efficient.</p><p>Lower labor costs.</p><p>Higher spans of control.</p><p>A clear succession pipeline.</p><p>But there is a dynamic that rarely gets discussed.</p><p>Many organizations treat experience as a temporary asset rather than a strategic advantage.</p><p>The assumption is that senior talent can be replaced once enough knowledge transfer has occurred.</p><p>The next generation is promoted.</p><p>Costs are reduced.</p><p>The cycle repeats.</p><p>What gets overlooked is that the same logic eventually applies to everyone.</p><p>Today&#8217;s rising star becomes tomorrow&#8217;s expensive employee.</p><p>The manager who replaced the senior leader eventually becomes the cost target.</p><p>The cycle continues.</p><p>This creates an interesting incentive structure.</p><p>In healthy organizations, leaders build capability beneath them because organizational success is the goal.</p><p>In unhealthy organizations, people may focus on short-term advancement because they understand that longevity is uncertain.</p><p>When employees believe their value is measured primarily by cost rather than contribution, behaviors change:</p><p>&#8226; Knowledge hoarding increases<br>&#8226; Internal competition rises<br>&#8226; Political behavior becomes more attractive than technical excellence<br>&#8226; Long-term thinking declines<br>&#8226; Institutional knowledge erodes</p><p>Eventually the organization creates a revolving door of managers, leaders, and experts.</p><p>The irony is that the strategy often succeeds financially in the short term while quietly weakening the organization&#8217;s ability to solve increasingly complex problems.</p><p>The best organizations I&#8217;ve seen don&#8217;t ask:</p><p><strong>&#8220;How cheaply can we replace expertise?&#8221;</strong></p><p>They ask:</p><p><strong>&#8220;How do we compound expertise while developing the next generation?&#8221;</strong></p><p>Those are very different strategies.</p><p>One views experienced employees as a cost.</p><p>The other views them as an investment.</p><p>Over the long run, the difference becomes visible in decision quality, execution speed, innovation, and resilience.</p><p>Because the goal shouldn&#8217;t be replacing expertise.</p><p>The goal should be multiplying it.</p><p>#Leadership #EngineeringManagement #SystemsEngineering #OrganizationalDesign #TalentStrategy #TechnicalLeadership #ProductDevelopment #Management #CareerGrowth #BusinessStrategy</p><div class="subscription-widget-wrap-editor" data-attrs="{&quot;url&quot;:&quot;https://kemilewis888.substack.com/subscribe?&quot;,&quot;text&quot;:&quot;Subscribe&quot;,&quot;language&quot;:&quot;en&quot;}" data-component-name="SubscribeWidgetToDOM"><div class="subscription-widget show-subscribe"><div class="preamble"><p class="cta-caption">Thanks for reading!
